A few issues I'm having

I'm managing Celtic in my second season and I've got a few problems

1. I've seen a tendency to my players not getting along, could this be because of tutoring or a large squad?
2. I've had to let Léo go to Liverpool, and now the Scots side of my team want to leave. Problem there is that I can't let anymore HG players leave, otherwise it's bye-bye Champions League squad. I've signed Steven Fletcher, but might need to start signing okay-ish Scots to boost my HG numbers, does anyone have any tips on how to handle this problem?
3. Signed Monzón, but he's got a red WP next to his name. Heard that making him sign a new contract removes it, but that didn't happen. Can't loan him out either due to transfer window. What do I do there?

If tutoring goes wrong, squad harmony might take a hit. If you've changed captains, that could also affect it. However, the main factor with unhappiness seems to stem from not allowing players to hold talks with other clubs, which links directly to your second point.

It's basically impossible for me to sign Fleck, I can't even arrange a friendly with Rangers.
Not changed captains around, and the players that don't get along have had no bids.
