I don't know if I'm giving them the right roles, but I want my left CM to support attack by transiting the ball from the defense and my left AM to be my real playmaker while the other AM roams around freely, sort of a second striker. The right CM is supposed to help my Anchor Man in defense.
The more advanced you are, the closer you are to the goal. The closer you are to the goal, the more you score.

Why not just go 4-1-3-1-1?
That would be a good idea, but since I sold Hulk, I would like to use Hazard and James Rodriguez on the same team. Even if I train Hazard to be a CM, I wouldn't be taking advantage of his best skills.
I've created a tactic that would be perfect for your team, i too have become it bored of wingers, and i now play AC Milan Styled 4-1-2-1-2, I think it would work a treat with your team too....
