How do you get your youngsters to their 5 star potential?
How long should it take?

Leave them in the U 18/21 team as long as possible, get someone with high determination to tutor them, and put them on the training schedule for what role you want them to play.

Might take a season or 2 and yes, you must have the right players to tutor them. Also give them a some first team experiences as well. A good way to get them first team chances is during cup matches or when you're playing against some crappy team in your league and you want to do a rotation for that match to keep players fresh. :)
