How to train **** young player ?

Sometimes, my HoY bring in some **** young player
Why i call " ****", cuz their personality are slack, unambitious, low det, ...
BUt sometimes, they get great potentail
So,i have a question that how to train them in to Star ???
I have try but all is fail
They tủrn into new Balo, new Barton, new Cassano, new "****",...

Do ever you success train them ?
