for me I always do this:

1st Red Card- Warning
2nd Red Card- 1 week wages fined
3rd Red Card- 2 week wages fine

If you be too harsh on your players they get upset, keep praising them often and being harsh on them when needed and your team morale will be high

I do something similar to this, although I'm willing to give them two warnings as I'm quite lenient.

try to play him in matches and praise him after the match .. he will change his status and decide to stay .
but swapping him with Pato is great deal also .
