What traits should a backup player have to not complain?

I am finding it hard to keep my backup players happy. They all want to go to loan to gain first team football.

How should I deal with it in order to keep a reasonable squad harmony?

In the meanwhile I cannot afford to loan them in case of injuries, suspensions and rotations since there is almost 2 matches each week.
 
exactly as the above suggests, however there are some players that no matter what you do will moan, I always find that with Lindegaard at United, even if he gets 3-5 League games, and 10-15 cup and champions league ones he moans constantly! So I just look to ship those sort of personalities on.
 
Let them play 45min of b-squad matches. Everyone not used in your first 11, set them to play 45min for your b squad. This will shup them up and their match fit will be up and down between 94-100%.
