When to use 41212 / 4231 / 41221 and Attacking / Control & Counter

I really want to know which tactic and style is best against which system..

Everyone is saying plug & play tactics ore not effective anymore.

So when i need to play a 41212 with attacking style ore a 4231 counter style?
I need to watch to odds, their system, rain no rain, home away?

What i don't understand on fm why plug & play is not working anymore..
If i see teams like Barcelona winning everything under Pep they played for three years almost every single game with the same idea and formation..
If i see Atletico this year they always had the same tactic 4 back with attacking back a very narrow central 4 one behind the striker.. in attacking it became a 4231 in defense a 4411 ore sometimes if they had the lead 4141..
If is see Real winning this year they are famous of their counter attacking, this year it became a bit more of control footbal but is was almost every single game the same approach..

I half agree with you that plug'n'play seems not to work anymore but I feel it can still with a very strong squad. Im no tactical genius by any means but I have noticed something recently to do with team selection:

There are hidden attrbutes for Pressure, Consistency and Impotant Matches - and forget pressure for a mo - the other two are super useful to know. When playing in a tough rival game,a cup game, against a big team or 'Important' for some other reason these attributes are very evident.

I have a strong squad with terrible DCs. They are equally awful so I opt to play the guy with the high 'Important Matches' attribute in such games and he always plays excellently! If you are happy to peek at these hidden attributes you may well start to overcome this problem of yours by way of simply picking the right team for the occasion.

There is of course a lot more than can help (like what you do in-game etc.) but even if you take this reply as just a free bump, here are my initial thoughts for what they're worth.
